The Skills Alchemy Gap: Are Creative Degrees Preparing Students for the Industry That Actually Exists?

The creative industries are changing faster than many of our undergraduate programmes were designed to accommodate. AI, sustainability, freelance working, project-based employment, small creative businesses and rapidly shifting production technologies are all reshaping what graduates need to know and be able to do.
The recent Creative Industries Skills Audits: Creative Industries Summary Report offers a useful evidence base for thinking about this challenge. Its central message is clear: future-ready creative graduates need more than technical ability alone. They need an integrated mix of creative, digital, transversal and business-critical skills — and these need to be embedded throughout the curriculum, not added on as employability extras.
For those of us involved in designing or revalidating creative industries degrees, the report raises some urgent questions. What should a contemporary undergraduate programme prepare students for? How do we build adaptability into the curriculum? And how do we make sure graduates are ready not only for their first job, but for a career in a sector defined by constant change?
Below is a HEI-focused reading of the Creative Industries Skills Audits: Creative Industries Summary Report by Carey, Giles and Hay for Creative PEC/Work Advance, May 2026. The report is directly relevant to undergraduate curriculum development because it argues that creative industries growth is now constrained less by qualifications alone and more by the ability of graduates and workers to combine technical, digital, transversal and business-critical skills in rapidly changing employment contexts.
Core message for HEIs
The report makes a strong case that creative industries education needs to move beyond a narrow “technical training plus employability” model. The key curriculum challenge is to design programmes that produce graduates who can operate in a sector shaped by rapid technological change, AI adoption, sustainability pressures, freelance and project-based work, small-business structures, and blurred boundaries between creative, digital and commercial roles.
The report describes the required skills mix as an “alchemy” of four overlapping skill areas: technical, digital, transversal, and business-critical skills. Technical skills include specialist production, craft, design, coding, engineering, filming, editing, audio and creative practice skills. Digital skills include use of creative software, data analytics, digital marketing, AI, machine learning, AI-assisted development, VFX, animation and multimedia systems. Transversal skills include problem-solving, communication, teamwork, planning, creativity, critical thinking and adaptability. Business-critical skills include project and people management, sales, marketing, audience development, finance, fundraising, business development and client negotiation.
For undergraduate programme design, this means skills should not be bolted onto the curriculum as isolated “professional practice” content. They need to be integrated through studio projects, live briefs, assessment design, industry partnership, reflective practice and progression across levels 4–6.
Issues that directly impact HEIs
1. The creative industries still depend heavily on HE-level talent
The report states that around three-quarters of the creative workforce hold a degree or other HE qualification, making higher education a central route into creative industries employment. It also identifies concerns about the deteriorating financial position of HE providers and cuts to creative courses, warning that these could weaken the talent pipeline.
For HEIs, this is an important strategic argument. Creative undergraduate provision should be positioned not as a marginal cultural good, but as a core contributor to a national priority sector. This matters when defending, redesigning or validating creative programmes.
2. Employers report skills shortages more than qualification shortages
One of the clearest findings is that employers struggling to fill vacancies are much more likely to cite lack of required skills than lack of qualifications. The report states that 72% of employers with hard-to-fill vacancies pointed to lack of required skills, while only 19% pointed to lack of qualifications. Work experience was also a major issue, cited by 50%.
This has a direct implication for curriculum design: degrees need to make skills visible, practised, assessed and evidenced. A graduate’s qualification alone may not reassure employers unless the programme has produced a credible portfolio, demonstrable project experience and evidence of professional behaviours.
3. Transversal skills are not optional “soft skills”
The report is very clear that employers are not only short of specialist technical or digital skills. They also identify gaps in planning, organisation, teamwork, communication and adaptability. More than one third of employers with skills-shortage vacancies said applicants needed stronger planning and organising skills, and 27% said they needed stronger teamworking skills. The report links this to the project-based nature of creative industries work.
For HEIs, this suggests that group work should not simply be used because it is convenient or because production work naturally happens in teams. It needs to be explicitly taught, scaffolded and assessed. Students need to learn how to plan, manage roles, communicate across specialisms, document process, manage conflict, meet deadlines and evaluate their contribution.
4. The “skills half-life” is short
The report argues that the pace of technological change means skills become outdated quickly. It states that 32% of creative firms report skills deficiencies in their workforce, and 23% of those firms say these gaps are driven by new technology. More than 80% of employers expecting workforce growth anticipate needing to upgrade skills in response to new technology or equipment.
This is a major curriculum issue. Programmes cannot be designed only around today’s software, workflows or platforms. They need to teach students how to learn new tools, evaluate emerging technologies, adapt workflows and understand the principles behind technologies rather than simply follow tool-specific instructions.
5. AI is a watershed issue across the creative industries
The report identifies a broad expectation that creative workers will need to develop the capacity to work with AI. It links AI to future productivity, innovation and changing role structures, and it suggests that AI may reduce demand for some junior-level tasks while increasing competition for mid-level and senior roles.
For undergraduate programmes, AI should not be treated as a single lecture on ethics or a novelty tool demonstration. It needs to be embedded across creative development, production workflows, research, ideation, prototyping, audience analysis, post-production, business modelling and critical reflection. Students need both practical AI literacy and critical AI literacy.
6. Sustainability skills are becoming part of creative employability
The report identifies future demand for skills related to environmental sustainability and notes that 28% of creative employers expecting to expand their workforce also anticipate a need to upskill in environmental sustainability over the next three to five years.
This implies that sustainability should be part of production planning, design decision-making, materials use, touring/exhibition strategies, screen production management, digital infrastructure choices, and evaluation. It should not be confined to a generic sustainability week or institutional graduate attribute.
7. Business-critical skills are repeatedly identified as weak or increasingly important
The report highlights a widespread need for stronger business and commercial skills, including sales, business development, fundraising, marketing, digital and social media, intellectual property, accounting, finance, client management, customer service, legal and compliance, HR, management and leadership. It also states that business leadership, strategic planning and commercial skills are vital for creative businesses facing market disruption and changing consumer behaviour.
For creative undergraduate programmes, this points to a need for students to understand how creative work is commissioned, funded, distributed, protected, monetised and evaluated. Enterprise should be embedded through the curriculum rather than limited to a final-year “professional futures” module.
8. Industry wants more flexible, modular, industry-relevant provision
The report recommends safeguarding and strengthening HE for the creative industries through more flexible, modular and industry-relevant provision. It specifically mentions break points in degree programmes, blended learning options and industry placements as ways to keep provision current and support learners to customise their education for upskilling and career progression.
For programme design, this supports modular structures that allow students to build pathways across adjacent fields: for example, film plus virtual production, media production plus entrepreneurship, design plus AI, immersive media plus live experience, or screen production plus data/audience insight.
9. The mid-career skills problem should influence undergraduate design
Although the report notes that many policy debates focus on entry routes, it finds that many skills shortages and gaps are most acute among experienced staff, especially those five to ten years into their careers. It states that 42% of employers with skills shortages and 37% of those with skills gaps associate the problem with experienced staff, compared with just over one fifth pointing to entry-level talent.
This does not mean undergraduate education is irrelevant. It means programmes should prepare graduates for progression, not just first jobs. Students need foundations for future leadership, adaptability, self-directed learning, project management, collaboration across disciplines and the ability to continue upskilling after graduation.
10. Creative work is structurally freelance, micro-business and project-based
The report notes that 29% of jobs in the creative industries are filled by self-employed workers, almost double the wider economy figure. It also states that 93% of creative firms have fewer than ten employees.
This is a strong argument for curriculum that prepares students for portfolio careers, freelance work, small-team production, client-facing practice, self-promotion, budgeting, contracts, IP, pitching, networking, collaboration and business development. It also means students need to learn how to manage precarity, not just how to get a job.
11. Informal recruitment reinforces inequality
The report notes that 46% of creative employers rely on word-of-mouth recruitment and links this to ongoing inequalities in access and progression. It recommends more open and inclusive recruitment practices and widening the talent pool.
For HEIs, this has two implications. First, curriculum should teach students how creative labour markets actually work, including informal recruitment, networks, credits, portfolios and reputation. Secondly, universities need to design industry engagement in ways that do not simply reproduce existing privilege. Placements, live briefs, mentoring and networking opportunities should be structured, accessible and transparent.
Curriculum development principles for future-ready creative industries graduates
A new undergraduate programme responding to this report should be built around the following principles.
- First, make the skills mix explicit. Every module should be mapped against technical, digital, transversal and business-critical skills. The programme team should be able to show where students learn these skills, where they practise them, where they receive feedback, and where they evidence them.
- Second, teach adaptability rather than tool dependency. Software skills matter, but students need to understand workflows, concepts, production logic and critical decision-making. A future-ready graduate is not simply someone who knows today’s tools, but someone who can learn tomorrow’s tools quickly and intelligently.
- Third, embed AI across the programme. AI should be addressed as creative tool, production workflow, research method, business accelerator, ethical challenge and labour-market disruptor. Students should learn how to use AI, critique AI outputs, document AI use, understand rights and authorship issues, and integrate AI into responsible creative practice.
- Fourth, treat sustainability as a production skill. Sustainable design and production should be connected to budgeting, resource use, materials, energy, logistics, digital storage, travel, procurement and audience engagement.
- Fifth, build business-critical skills into creative practice. Students should repeatedly encounter commissioning, pitching, costing, contracts, IP, fundraising, marketing, audience development, distribution and client negotiation as part of creative projects.
- Sixth, design for project-based and freelance realities. Students should experience realistic project cycles: brief, research, ideation, prototyping, production, testing, delivery, evaluation and reflection. They should also understand freelance workflows, invoicing, contracts, collaboration agreements and portfolio development.
- Seventh, move from employability to professional formation. Rather than treating employability as CV writing and job applications, the curriculum should develop professional judgement, self-management, collaboration, resilience, ethical practice, reflective learning and career-long skills development.
Eighth, create porous boundaries with industry. Advisory boards, live briefs, industry critiques, placements, guest teaching, staff CPD in industry, alumni mentoring and collaborative research should be part of the operating model, not optional extras.
Practical actions when designing new undergraduate programmes

Possible programme design model
A future-ready creative industries undergraduate programme could be organised around four vertical strands:
- Creative Practice and Production Students develop core production, design, storytelling, technical and craft skills through increasingly ambitious projects.
- Creative Technology and AI Workflows Students learn digital production, emerging media, AI-assisted workflows, data-informed creativity, virtual/immersive production, automation and tool adaptation.
- Professional, Business and Enterprise Practice Students learn how creative work is commissioned, funded, protected, distributed, marketed and sustained.
- Critical, Ethical and Sustainable Futures Students examine the social, cultural, environmental and labour implications of creative industries practice, including sustainability, inclusion, AI ethics and changing audience behaviours.
This model would align closely with the report’s central claim that future creative industries graduates need an integrated “alchemy” of technical, digital, transversal and business-critical skills, rather than a narrow subject-specific skillset.
